組織性格維度及表征與認(rèn)知差異:員工認(rèn)知視角

摘要: 新經(jīng)濟(jì)環(huán)境下,組織性格成為企業(yè)差異化競(jìng)爭(zhēng)優(yōu)勢(shì)的源泉。根據(jù)認(rèn)知心理學(xué)進(jìn)行研究設(shè)計(jì),通過(guò)問(wèn)卷調(diào)查獲得員工認(rèn)知視角下的組織性格描述性詞語(yǔ),利用質(zhì)性分析工具進(jìn)行編碼,提取得到中國(guó)情境下企業(yè)組織性格的5個(gè)維度,并對(duì)不同性質(zhì)企業(yè)組織的性格表征差異和不同類型員工對(duì)組織性格的認(rèn)知差異進(jìn)行分析。結(jié)果表明:企業(yè)組織性格可以分為創(chuàng)新、宜人、開(kāi)放、責(zé)任、發(fā)展等5個(gè)維度,5個(gè)維度圍繞情感、思想和目標(biāo)3個(gè)中心構(gòu)念形成完整體系,由此提出企業(yè)組織的"五型性格"框架;企業(yè)組織在性格表征與認(rèn)知方面均存在差異,表明組織性格既有內(nèi)生也有外生成分,從人格心理學(xué)和認(rèn)知心理學(xué)角度對(duì)其進(jìn)行詮釋都有一定的科學(xué)依據(jù)。企業(yè)組織的性格維度及其表征與認(rèn)知差異,為中國(guó)企業(yè)性格培育帶來(lái)了一些重要管理啟示。 Organizational character is becoming a source of differentiation competitive advantage in new economic environment.The study is designed based on cognitive psychology.Some descriptive words for organizational character are gained by aquestionnaire survey of employees.Five dimensions of organizational character in Chinese contexts are extracted by coding through qualitative analysis.And then,the differences in representation of different type organizations and in cognition of different kind employees are analyzed by the method of independent sample test.The results show that:the organizational character includes five dimensions,that is,innovation,agreeableness,openness,responsibility,and development;these dimensions can be concluded into three clusters,that is,emotion,thought and target,and thereby constitute a complete system,which is called as " Five Organizational Character" theoretical framework;there are significant differences in representation and cognition,and this indicates that the organizational character is endogenous as well as exogenous,and it is scientific that we explain it from perspectives both of personality psychology and cognitive psychology.Organizational character's dimensions and their differences in representation and cognition also give us many other important management implications for better character cultivation of Chinese enterprises.
